From investors and employees to customers and shareholders, each cohort expects organizations to deliver value responsibly and sustainably. Want proof?\u00a0<\/p>\n<p class=\"cyhZ9\">According to <a target=\"_blank\" href=\"https:\/\/www.accenture.com\/us-en\/insights\/future-workforce\/employee-potential-talent-management-strategy\" rel=\"noopener\">Accenture\u2019s Care to do Better report<\/a>, 78% of employees worldwide believe organizations should be responsible for nurturing their employees\u2019 financial, mental, and practical well-being. A second <a target=\"_blank\" href=\"https:\/\/www.accenture.com\/us-en\/insights\/sustainability\/sustainable-organization\" rel=\"noopener\">Accenture whitepaper<\/a>\u00a0revealed that 74% of global consumers believe that ethical corporate practices and values are an important reason to choose a brand.<\/p>\n<p class=\"cyhZ9\">Together these metrics make it clear: Organizations must \u201c<a target=\"_blank\" href=\"https:\/\/www.accenture.com\/us-en\/insights\/interactive\/fjord-trends-2022\" rel=\"noopener\">handle with care<\/a>\u201d and define how they embed care into their customer offerings and internal processes, including their hiring practices.<\/p>\n<p>In 2022 it\u2019s clear that organizations must handle employees, customers, and society with care and define how they embed care into their hiring practices.<\/p>\n<p class=\"cyhZ9\">Though it\u2019s been widely reported that a record 4.5M people left the US workforce in November 2021, a recent study from <a target=\"_blank\" href=\"https:\/\/www.accenture.com\/us-en\/insights\/consulting\/finding-hidden-talent\" rel=\"noopener\">Accenture\/Harvard Business School<\/a> revealed a lesser-known trend: Large groups of unemployed and underemployed people who are eager to work are being kept outside of the talent pool. That leaves us with too many companies that don\u2019t reflect the communities they serve.\u00a0<\/p>\n<p class=\"cyhZ9\">But for organizations looking to close the skills gap, advance their diversity, and drive innovation, there are new opportunities and no shortage of great people\u2014if they change the way they view and broaden their employee pipeline.<\/p>\n<p class=\"cyhZ9\">Using advice from five pioneers of talent diversity, here are five strategies to carefully building a company that looks more like the communities where your people live and work.<\/p>\n<figure class=\"_8xuzD fRt9r _2zyyQ\">\n<div class=\"_2BmSp\">\n<div class=\"_57zR9\" style=\"padding-bottom:100%\"><noscript><img decoding=\"async\" src=\"https:\/\/cms.qz.com\/wp-content\/uploads\/2022\/03\/Article-2-Headshots-2.jpg?quality=75&amp;strip=all&amp;w=450&amp;h=450&amp;crop=1\" alt=\"\"\/><\/noscript><\/div>\n<\/div>\n<\/figure>\n<p class=\"cyhZ9\">All leaders need a strategy to advance inclusion and diversity and the tools to bring change into their organizations. Focusing on gender, ethnicity and race, LGBTIQ+, persons with disabilities and cross-cultural diversity, among others, Accenture\u2019s Inclusion &amp; Diversity consulting practice has outlined a number of strategies to expand the mosaic of your workforce\u00a0and to leverage this diversity toward business growth:<\/p>\n<ul class=\"a58Cc\">\n<li>Deploy an inclusion and diversity <b>perception study<\/b> to measure how your organization is regarded by people inside and out.\u00a0<\/li>\n<li>Identify <strong>i<\/strong><b>nclusion and diversity gaps<\/b>, barriers to equality, and their impact on employee and customer experiences.<\/li>\n<li>Codify <b>inclusion and diversity strategies <\/b>to help drive business growth.<\/li>\n<li>Develop<b> personalized learning initiatives <\/b>to equip employees to address inclusion and diversity.<\/li>\n<li>Arrange <b>leadership coaching <\/b>so that managers understand the steps required to alter mindsets, attitudes, and outcomes.<\/li>\n<\/ul>\n<p class=\"cyhZ9\">When we consider the influence of inclusion and diversity goals on employee experience, company image and perception, and bottom line, diverse organizations are stronger organizations.<\/p>\n<p class=\"cyhZ9\">More and more companies are setting goals around diversity and environmental, social, and governance (ESG) goals, but stakeholders are often uncertain of when, how, or even if these objectives will be met.<\/p>\n<p>A <a target=\"_blank\" href=\"https:\/\/www.accenture.com\/us-en\/insights\/sustainability\/sustainable-organization\" rel=\"noopener\">2022 collaboration between Accenture and the World Economic Forum<\/a> found that corporate leadership teams are overconfident about their organizations\u2019\u00a0 sustainability performance, while only 49% of employees believe senior leaders \u201cwalk the talk\u201d on sustainability \u201coften\u201d or \u201calways.\u201d That figure falls to 40% of consumers and 38% of local community citizens.\u00a0<\/p>\n<p class=\"cyhZ9\">Adding to the complication, there\u2019s a prevailing assumption that such goals work against\u00a0the success of the business: 58% of executives <a target=\"_blank\" href=\"https:\/\/www.accenture.com\/us-en\/insights\/sustainability\/sustainable-organization\" rel=\"noopener\">surveyed<\/a> in that 2022 study believe operating more sustainably involves a trade-off with growth.\u00a0<\/p>\n<p class=\"cyhZ9\">When forced to choose, executives show a clear preference for more traditional concerns and rank sustainability as fifth in a list of top business priorities.<\/p>\n<p><a target=\"_blank\" href=\"https:\/\/www.accenture.com\/us-en\/insights\/sustainability\/sustainable-organization\" class=\"\" rel=\"noopener\"><\/p>\n<figure class=\"_8xuzD alignnone _2zyyQ\">\n<div class=\"_2BmSp\">\n<div class=\"_57zR9\" style=\"padding-bottom:62.666666666666664%\"><noscript><img decoding=\"async\" src=\"https:\/\/cms.qz.com\/wp-content\/uploads\/2022\/03\/Accenture-Interstitial-DataBlock-2.jpg?quality=75&amp;strip=all&amp;w=450&amp;h=282&amp;crop=1\" alt=\"\"\/><\/noscript><\/div>\n<\/div><figcaption class=\"_48Mmd\">Source: Accenture\/World Economic Forum surveys, 2022<\/figcaption><\/figure>\n<p><\/a><\/p>\n<p class=\"cyhZ9\">But companies don\u2019t have to operate at a trust deficit if they build a culture of inclusion around their goals. Sustainable organizations inspire their people and partners to deliver lasting financial performance, equitable impact, and societal value that earns and retains the trust of all stakeholders.<\/p>\n<p class=\"cyhZ9\">A new <a target=\"_blank\" href=\"https:\/\/www.accenture.com\/us-en\/insights\/sustainability\/sustainable-organization\" rel=\"noopener\">Accenture survey <\/a>found that companies with stronger sustainability DNA, including cultural <a target=\"_blank\" href=\"https:\/\/www.accenture.com\/_acnmedia\/Thought-Leadership-Assets\/PDF-5\/Accenture-Decoding-Sustainability-DNA-Infographic-V2.pdf\" rel=\"noopener\">tenets<\/a> around mission, empathy, innovation, and stakeholder inclusion, are more likely to deliver a lasting positive impact on society and the environment, in addition to higher financial value. In an index ranking the strength of a company\u2019s environmental, social and governance impact, Accenture found that the<a target=\"_blank\" href=\"https:\/\/www.investopedia.com\/terms\/e\/ebitda.asp\" rel=\"noopener\"> EBITDA<\/a> margin of top quartile companies on the index was 21% higher compared with the bottom quartile. Their sustainability performance was also 21% higher.<\/p>\n<figure class=\"_8xuzD alignnone _2zyyQ\">\n<div class=\"_2BmSp\">\n<div class=\"_57zR9\" style=\"padding-bottom:132.88888888888889%\"><noscript><img decoding=\"async\" src=\"https:\/\/cms.qz.com\/wp-content\/uploads\/2022\/03\/Accenture-Interstitial-InstructionalBlock.jpg?quality=75&amp;strip=all&amp;w=450&amp;h=598&amp;crop=1\" alt=\"\"\/><\/noscript><\/div>\n<\/div>\n<\/figure>\n<p class=\"cyhZ9\">Source: <a target=\"_blank\" href=\"https:\/\/sustainableorg.accenture.com\" rel=\"noopener\">Accenture Sustainable Organization diagnostic<\/a><\/p>\n<p class=\"cyhZ9\">According to a<a target=\"_blank\" href=\"https:\/\/www.accenture.com\/us-en\/insights\/consulting\/finding-hidden-talent\" rel=\"noopener\"> 2021study by Accenture and Harvard Business School<\/a>, there are currently 27 million workers in the US who are ready to work, but who are ignored as a viable candidate by automated recruitment software. Many of these workers come from underrepresented populations. For example, a veteran could be screened out because they would need to relocate, or a parent could be omitted due to a gap in their employment history, or a person could be automatically ignored for a prison record.<\/p>\n<p class=\"cyhZ9\">\u201cMany \u2026 hiring practices have screened people out that could be great employees, and have actually, in many ways, reduced the possibility of building a diverse labor force,\u201d says Steve Preston, president and CEO of Goodwill Industries International. In 2021 Accenture and Goodwill teamed up to develop a VR-based coaching tool and mock interview experience called <a target=\"_blank\" href=\"https:\/\/www.goodwill.org\/press-releases\/goodwill-and-accenture-develop-virtual-experience-to-help-people-impacted-by-the-criminal-justice-system-enter-the-workforce\/\" rel=\"noopener\">Project Overcome<\/a>. It was designed to support people impacted by the criminal justice system looking to transition into the workforce.<\/p>\n<p class=\"cyhZ9\">According to the US Department of Justice, more than 650,000 individuals are released from prison each year, and approximately two-thirds are rearrested within three years. This 10-city pilot wants to change that. <\/p>\n<p>\u201cPeople impacted by the justice system often experience inequities over the course of their lives coupled with limited work experience and little to no financial resources, stable housing or support systems. This program offers the possibility for the trajectory of their lives to change and allows them to reestablish themselves as contributing members to their communities.\u201d<\/p>\n<p class=\"cyhZ9\">Accenture and Harvard Business School\u2019s <a target=\"_blank\" href=\"https:\/\/www.accenture.com\/_acnmedia\/PDF-164\/Accenture-Uncover-Missed-Talent-Pools-Improve-Diversity.pdf#zoom=40\" rel=\"noopener\">research<\/a> also found that candidates can be invisible in the talent pool because they\u2019re missing a listed qualification requirement or because they\u2019re currently unemployed, for reasons as wide-ranging as health issues and care responsibilities. Others are filtered out because they\u2019re already employed part-time but would jump at the chance of joining a company full-time. \u201cThe best example of that is many employers just sticking on a job requirement that says you need a college degree. Employers use that as a gating mechanism,\u201d <a target=\"_blank\" href=\"https:\/\/www.accenture.com\/us-en\/about\/company\/change-conversations#episode7\" rel=\"noopener\">says Preston<\/a>.\u00a0<\/p>\n<p>Many employers just [stick] on a job requirement that says you need a college degree. Employers use that as a gating mechanism.<\/p>\n<p class=\"cyhZ9\">\u201cTo bring us into the type of society where we can maintain our competitive edge\u2014where we can solve problems for all populations\u2014means that all populations need to be at that table, adds <a target=\"_blank\" href=\"https:\/\/www.accenture.com\/us-en\/about\/company\/change-conversations#episode7\" rel=\"noopener\">Brenda Darden Wilkerson<\/a>, President &amp; CEO of <a target=\"_blank\" href=\"https:\/\/anitab.org\/\" rel=\"noopener\">AnitaB.org<\/a>, a mentorship, networking, and skills platform for women and non-binary technologists.<\/p>\n<p class=\"cyhZ9\">Considering these workers in your candidate search has clear benefits: Companies hiring untapped workers were 36% less likely to face talent and skills shortages and 35% less likely to face challenges meeting diversity quotas, reveals the <a target=\"_blank\" href=\"https:\/\/www.accenture.com\/us-en\/insights\/consulting\/finding-hidden-talent\" rel=\"noopener\">Accenture\/HBS study<\/a>.<\/p>\n<p class=\"cyhZ9\"><a target=\"_blank\" href=\"https:\/\/www.accenture.com\/us-en\/about\/company\/apprenticeships\" rel=\"noopener\">Accenture\u2019s Apprenticeship Program <\/a>removes academic requirements from training roles including those in application development, cybersecurity, data engineering, cloud and platform engineering, in order to bring individuals from more diverse backgrounds into careers in the digital economy.\u00a0<\/p>\n<p class=\"cyhZ9\">The program gives more people access to career pathways, further advancing the company\u2019s equitable approach to hiring, focusing on skills, experience and potential as opposed to strict academic requirements. Through this learn-and-earn model, Accenture has set the goal of filling 20% of its entry-level roles in fiscal year 2022 from the program.<\/p>\n<p class=\"cyhZ9\">Since its launch in 2016, Accenture has partnered with community colleges, tech academies, and nonprofits such as <a target=\"_blank\" href=\"https:\/\/www.accenture.com\/us-en\/insights\/technology\/black-founders-development-program\" rel=\"noopener\">NPower <\/a>and <a target=\"_blank\" href=\"https:\/\/www.accenture.com\/us-en\/insights\/technology\/black-founders-development-program\" rel=\"noopener\">YearUp<\/a> to hire people into its Apprenticeship Program, 80% of whom have joined the company without a four-year college degree. Upskilling pathways then prepared people for their new jobs, showing everyone how viable and cost-efficient those transitions could be.\u00a0<\/p>\n<p class=\"cyhZ9\">\u201cAI eliminates human bias in terms of who\u2019s truly capable of doing which job,\u201d says Nicholas Whittall, Managing Director and Global Talent Lead at Accenture.<\/p>\n<p class=\"cyhZ9\">The team learned that people can be upskilled for new roles in different functions within just six months and that most workers develop skills that allow for easy transitions between companies and industries. For example, a worker might move from a factory-floor role at an automaker to a green energy job installing residential solar panels.
